ABSTRACT
This study examined motivation
as a means of increasing productivity in a business organization, using
Guinness Nigeria Plc as a case study. As one of Nigeria's leading brewery
manufacturing firms, Guinness Nigeria Plc operates within a labour-intensive
industrial environment where employee motivation carries direct implications
for operational efficiency, product quality, and overall organizational
productivity. Recent Nigerian research examining Guinness Nigeria's own
operations offers direct, company-specific evidence on this relationship,
alongside broader findings from comparable Nigerian manufacturing and service
organizations. This study examined the factors which motivate employees to
perform in Guinness Nigeria Plc, looked at various techniques of motivating
people to performance in Guinness Nigeria Plc, ascertained the effect of
motivation on workers' productivity, identified the problems associated with
the motivation of workers in Guinness Nigeria Plc, suggested solutions to such
problems, and sought to improve people's knowledge in this area of
organizational behaviour. A survey research design was adopted, with data
collected through structured questionnaires administered to employees of
Guinness Nigeria Plc, and analysed using descriptive statistics. The findings
are expected to guide organizational management in designing motivation
strategies that enhance workforce productivity.
CHAPTER ONE
INTRODUCTION
1.1 Background of the Study
Motivation, understood as the
internal and external factors that stimulate an employee's willingness to exert
effort toward organizational goals, has long been recognized as a central
determinant of workforce productivity across business organizations. This
relationship carries particular weight within Nigeria's manufacturing sector,
which, despite being widely regarded as the engine of a developing economy, has
been noted to suffer from persistent underperformance in organizations where
employee motivation has not been given adequate management attention. Guinness
Nigeria Plc, as a major brewery manufacturing firm operating within this
broader industrial context, offers a case through which the practical link
between motivation and productivity can be examined directly.
Recent Nigerian research
provides company-specific evidence on the factors shaping employee performance
within Guinness Nigeria's own operations. A 2023 study examining the physical
workplace environment and employee performance at Guinness Nigeria Plc's Benin

productivity. It is against this background that this study examines motivation
as a means of increasing productivity at Guinness Nigeria Plc.
1.2 Statement of the Problem
While recent company-specific
research confirms that elements of the physical workplace environment, such as
lighting, significantly affect employee commitment at Guinness Nigeria Plc's
Benin Plant (Owuze, Akhimien, & Oriomah, 2023), and broader Nigerian
research confirms that working conditions, welfare, training, and promotion
structures are each important components of effective staff motivation (Ugowe,
Oluwalusi, Obi, Bello, Ojugbeli, & Nwani, 2025), there remains limited
integrated evidence on the full range of motivational factors and techniques
relevant to Guinness Nigeria Plc specifically, the actual effect of motivation
on worker productivity within the organization, and the particular problems
management faces in motivating its workforce. Without a more comprehensive,
organization-specific understanding of these dynamics, Guinness Nigeria Plc's
management risks addressing isolated aspects of motivation, such as the
physical environment, without a full picture of the broader motivational
techniques and challenges relevant to improving overall productivity. It is
this gap that the present study seeks to address.
1.3 Objectives of the Study
The main objective of the study
is to examine motivation as a means of increasing productivity in a business
organization. Specifically, this research work hopes to achieve the following
objectives:
- To examine the
factors which motivate employees to perform in Guinness Nigeria Plc.
- To look at
various techniques of motivating people to performance in Guinness Nigeria
Plc.
- To ascertain
the effect of motivation on workers' productivity.
- To identify the
problems associated with the motivation of workers in Guinness Nigeria
Plc.
- To suggest
solutions to such problems.
- To improve
people's knowledge in this area of organizational behaviour.

1.5 Research Hypotheses
Ho1: There is
no significant relationship between employee motivation and workers'
productivity in Guinness Nigeria Plc.
Ho2: The
motivation techniques currently employed in Guinness Nigeria Plc have no
significant effect on employee performance.
1.6 Significance of the Study
This study will benefit the
management of Guinness Nigeria Plc by providing evidence to guide the design of
more effective, comprehensive motivation strategies. It will benefit employees,
by drawing attention to the factors that affect their motivation and
productivity. It will benefit human resource practitioners within Nigeria's
manufacturing sector more broadly, by offering a case-based reference
applicable beyond Guinness Nigeria specifically. It will benefit students and
researchers of organizational behaviour, and will serve as a reference for
future researchers examining motivation and productivity in Nigerian
manufacturing firms.
1.7 Scope of the Study
This study is limited to
examining motivation as a means of increasing productivity among employees of
Guinness Nigeria Plc, covering motivating factors, motivation techniques,
effects on productivity, and associated problems and solutions.
1.8 Limitations of the Study
Time and resource constraints
limited the study to a manageable sample of Guinness Nigeria Plc employees
rather than the organization's entire workforce across all plants. Some
employee respondents may have been reluctant to fully disclose candid perceptions
of management's motivation practices, given potential concerns about how their
responses might be perceived.
