ABSTRACT

Diversity is a feature of the workforce of almost every enterprise, whether in business, government or wider society. This study examines the effect of workforce diversity on the performance of organizations in Calabar, Cross River State, Nigeria. It asks how actively organizations in the area engage in workforce diversification, how far diversity contributes to the day-to-day running of organizations, and what impact it has on organizational performance. The study adopts a descriptive survey design, draws its sample through non-probability sampling and collects primary data with questionnaires. Its findings are intended to help managers understand and manage workforce diversity and to encourage further research on the conditions under which diversity produces positive performance outcomes.

CHAPTER ONE

INTRODUCTION

1.1 Background to the Study

Globalisation has increased interaction between people and organizations from different backgrounds. To compete in national and international markets, organizations increasingly recruit, work with and serve people who differ in age, gender, ethnicity, culture and experience. Workforce diversity has therefore become a strategic concern. Recent work notes that diversity is now treated as a tool as well as a norm, because it can drive innovation, improve decision-making and strengthen an organization's legitimacy with its stakeholders (Ugbodaga et al., 2026). At the same time, managing a diverse workforce is a real organizational challenge, and managers need to understand how their workplaces are changing.

Diversity refers to the many individual differences and similarities that exist among people. It covers characteristics such as race, age, ethnicity, nationality, religion, gender and sexual orientation, as well as differences in education and work experience. A useful picture is that of an onion: peeling away one layer reveals further layers beneath it. A workforce, in turn, is the body of people employed by an organization to carry out its activities, and organizational performance is the extent to which an organization achieves its objectives. Because every organization operates in its own circumstances, performance is measured in context, and diversity may influence it in different ways in different settings.

The evidence on diversity and performance is generally encouraging but not uniform. Recent Nigerian studies have reported positive results. In a survey of fast-food centres in Osun State, workforce diversity significantly predicted employee performance (R = 0.742), and age, gender and ethnic diversity had strong positive effects, while religious diversity had a modest positive effect (Awolaja et al., 2025). A study of six federal public-sector organizations found that workforce diversity positively influenced organizational effectiveness and strengthened the effect of external recruitment on that effectiveness (Ugbodaga et al., 2026). Studies of banks in Nigeria and Nepal likewise report positive relationships between diversity and employee performance or organizational effectiveness (Ekhomeh et al., 2022; Subedi & Bhandari, 2024, as cited in Ugbodaga et al., 2026).

Other studies show that the result depends on the dimension of diversity and on how it is managed. In selected distilleries in Southwest Nigeria, cultural diversity was found to affect adaptive performance and age diversity was linked to task performance (Olanipekun et al., 2023). Liu et al. (2023, as cited in Ugbodaga et al., 2026) found that diversity can have negative effects unless inclusive human resource management turns it into an advantage, and a review by Rafaqat et al. (2022, as cited in Ugbodaga et al., 2026) concluded that the influence of diversity on performance is significant but varies widely with organizational context. These mixed findings suggest that the effect of diversity should be tested within the setting in which it operates.

Although interest in workforce diversity has grown, the studies reviewed here were conducted in other parts of Nigeria and in other countries, and none examined organizations in Calabar. There is therefore little published information on how diversity affects organizations in Cross River State. This study examines the effect of workforce diversity on organizational performance in that setting.

1.2 Statement of the Problem

Globalisation has made markets more interconnected and workforces more diverse, and organizations that manage diversity well are often expected to benefit in performance. Most research on diversity and performance, however, has been conducted in other regions, and evidence from Calabar and Cross River State is lacking. Without local evidence, managers cannot be sure whether diversity helps or hinders their organizations, or what they should do about it. This study therefore examines the impact of workforce diversity on organizational performance in selected business organizations in Cross River State.

1.3 Research Questions and Hypotheses

The following research questions guide the study:

  1. How actively are organizations in Cross River State involved in workforce diversification?
  2. How effective has workforce diversity been in the day-to-day running of organizations?
  3. What impact is workforce diversity having on organizations?

The hypotheses, stated in null form, are:

H01: Organizations in Cross River State are not actively involved in workforce diversification.

H02: Workforce diversity has not contributed positively to the day-to-day running of organizations.

H03: Workforce diversity is not impacting positively on organizations.

1.4 Purpose of the Study

The purpose of the study is to find out whether:

  1. Organizations in Cross River State engage in workforce diversification.
  2. Workforce diversification contributes positively to the day-to-day running of organizations.
  3. Workforce diversity is impacting positively on organizations.

1.5 Significance of the Study

The study will show organizations and students of management the level at which workforce diversity is practised in Calabar, Cross River State. It will also add to the general body of knowledge on the subject and encourage further research, particularly on the circumstances in which diversity yields good performance.

1.6 Scope of the Study

The study covers organizations in Calabar, Cross River State, that engage in workforce diversification, ranging from privately owned organizations to federal government agencies.

1.7 Research Method

The study uses a descriptive research design. Respondents are selected through non-probability sampling, and primary data are collected with questionnaires. The measurement scale is nominal.
